You wanted to replace productive employees with non-productive ones. Good initiative; nevertheless, have you defined productivity levels for all the levels? Have you conducted a study on low productivity? What is the nature of your industry? What is your finished product or service? What is the ratio of productive and unproductive workers?
If you wish to remove the non-productive workers, then what would be the replacement cost, and what if the newcomer is as unproductive as the old one? Therefore, do you have proper recruitment standards well in place?

Hi, it is not as easy as throwing away the old and bringing in the new. How did you categorize the existing as non-productive in the first place? What is the measure of scale by which you come to a conclusion that these are productive and others are non-productive? What if the employees designated as non-productive drag the issue to the labor Court and you are asked to prove them as non-productive? Have you served them with any letters asking them to improve their performance, failing which the management may be constrained to take action? How many times have you done so, if at all, and what are the results? You cannot and must not try to remove employees en masse; else, you may find yourself in a tight spot. Get your homework done in a proper and logical manner. Do not just try to implement whatever the management says without putting thought into the process. Check if you can take one new 'productive employee' and try to match them with the other so-called 'non-productive' employees and ask the new person to train and mentor them into productive ones. Employees may even thank you for taking the laborious but effective way of dealing rather than kicking anyone out without giving them time and a reason.

Have you ever looked into why these individuals have become unproductive, especially if they were once productive? Do they lack motivation or is there something that needs to be addressed? Workers are not goods or items that can be replaced whenever you wish. There are provisions for retrenchment or termination, so adhere to the terms and remove the unproductive individuals as needed.
Things may seem fine in theory and speculation, but the reality on the ground may be different; keep that in mind. How do you ensure that the individuals you recruit are the best fit? What criteria do you follow during the recruitment process? Where do you source your candidates from - campus placements, job portals, advertisements, or through references?
If you need someone ready-made, fresh candidates may not be helpful. However, in other cases, fresh candidates can be the best fit and can easily adapt to your company culture. When selecting candidates, one must be careful and consider conducting psychological tests to understand their mindset. A robust selection procedure always results in the best candidates.
