Hi Sowmya,
I suggest you to sit down with one of your senior manager (from Top management) and jot down the job profiles of each designation and the skill sets / attributes required for that designation.
Then identify the KRAs for each position.
Fix up a base line for each level
Then add up the extra allowances according to their KRAs / responsibilities.
You should not play with the base line. It has to be equal for all the staff that falls in the same level but the allowances vary depending on their responsibilities. For eg: a manager from a/c dept and a manager from mkg dept may have the same base line pay but the allowances vary and they creat a huge difference between their salaries.
I hope you got what I meant to say.
All the best.

hi Soumya ...
Try to get in touch with some HR guys/gals from other IT companies .... maybe smaller / larger in size .... you could get a lot of inputs from them ...
They might not have any hesitations to share since what you ask is not some trade secret or competitive advantage ....
May be we have some HR people from other IT companies on this forum too ... they could help you .... if not in the open forum (which would be preferable ... learning for all) then through direct email or private messaaging ....
Hope some IT HR is listening . . .
All the Best !!

hi there,
Thanks shoonya and shraddha for your reply. I also had in mind that i can study the job profiles/responsibilities throught the resumes in the the jobs site. So that i would get an idea of the skill levels for each category. What do you say?

well .. well .... thats a nice (LoT) line of thought ...
You could tap into your batchmates / alumni network of your insti too ... for help in this project directly or throu' study of job postings .... TIMES Ascent and other such regular/weekly publications will also provide you with profiles ....
Once an intial groundwork is done .... putting it in front of the senior people in your oraganisation for reveiw and fine tuning ....
All the Best . . . You are doing a very challenging job . . .
