Generally, 40 to 60% of the salary is treated as the basic salary (where there is no DA), and the remaining amount is split into allowances. If your organization is in Maharashtra and employs 50 or more workers, a minimum of 5% of the basic salary should be paid as HRA. To avoid ESI deductions, you may have headings such as Conveyance allowance, washing allowance, and apportion the rest of the amounts accordingly. For a group of employees performing similar work, the quantum of these allowances can be the same; only the basic salary will be different.

Dear Shrikant,

Can you please advise on a new pay structure for the Hospitality industry? Currently, we are providing a Salary + Performance incentive on a quarterly basis. However, the management now wishes to make a change.

Experts say that the basic salary of an employee is approximately 40% to 50% of the CTC. If it falls below 35%, the employee loses out on retirement benefits, which are linked to the basic salary. However, if it exceeds 50% of the CTC, it increases his/her tax liability because the basic salary is fully taxable.
